The 4 Challenges Facing Healthcare Recruitment in 2017 Recruiting is challenging in any industry, but you’ll be hard-pressed to find an industry where it’s more strenuous than in healthcare. The stakes are high and healthcare facilities can’t afford to onboard talent that doesn’t fit their specific needs. The major recruiting challenges facing healthcare Healthcare organizations don’t have the luxury of occasionally making the wrong hire. On top of the high cost of onboarding a new hire, there are also legal risks associated with hiring an individual who purposefully or inadvertently breaks protocol, violates HIPPA rules, or harms patients. Unfortunately, these same healthcare organizations face a number of industry-specific challenges when it comes to the recruitment process. 1. Scarcity of qualified employees This is arguably the most pressing issue facing healthcare in regards to recruiting. The population is ageing and the numbers of physicians and nurses are dwindling. This obviously puts all of the negotiating power into the hands of candidates and puts healthcare organizations in a tough spot. This survey from Health Careers Network says:  â€œDemand for healthcare services is predicted to swell in the next ten years, driven by an aging baby boomer population and increased access to healthcare for all Americans through the Affordable Care Act. However, the supply of healthcare providers will simultaneously decrease, with shortages of qualified physicians and nurses predicted in the next ten years.” The solution is for hospitals and healthcare organizations to revamp their approach to hiring and create enticing benefits packages that make physicians and nurses want to work for them. Here is an example of a good benefits package from Mercy Hospital Medical Center in Chicago. Offering perks like these can help offset the scarcity of qualified employees by making individual positions more attractive. 2. Dilemma between education and experience There will always be a dilemma between education and experience in the medical field. Do you take the candidate who just recently graduated and only has one year of experience, but has a master’s degree from the number one ranked program in the country? Or do you take the candidate who has a degree from a low ranking institution, but has 12 years of experience? Issues like these can bog down the recruitment process and muddy the waters, so to speak. The key is to create a balance in your organization. You want a healthy mixture of young, academically inclined employees, as well as those with on-the- job experience. 3. Race for new grads Hiring recent grads is great for many healthcare providers because it’s cost-effective and invigorating. However, it’s not always easy to recruit new graduates who tend to get gobbled up pretty quickly. “We graduated 28 or 29 DPT [doctor of physical therapy] students in 2015, and all who passed the licensing exam are now employed,” says Doreen Stiskal, chair of the Department of Physical Therapy at Seton Hall University. “Many choose to work with institutions, the healthcare providers where they have done their internships.” As Stiskal suggests, the key is to forge partnerships with local universities and programs, so that you’re reaching students before they graduate. This is the only way to remain competitive. 4. Baby boomer retirement numbers Baby Boomers are starting to leave the workforce â€" and they’re retiring by the masses. By some estimates, 10,000 of them retire each day. That obviously has a huge impact on healthcare organizations who are employing a large number of employees in their sixties. While there’s no way to prevent boomers from retiring, healthcare organizations should begin developing proactive recruitment strategies that prepare for their departures. This will ease the burden associated with having to continually hire new individuals to fill vacant positions that are left behind by senior level employees. Looking towards the future As things currently stand, there’s a lot of friction in healthcare recruiting. Thankfully, it won’t remain that way. If history tells us anything, it’s that the industry changes every few years and there will always be a supply and demand of skilled professionals. 7 Steps to Writing a Resume That Beats Application Tracking Systems Search through millions of job board postings and classified ads? Check. Update your resume? Check. Fill out the online application? Check. Hit ‘submit’ and send your resume out into cyber space? Check. Hear back from your dream job? Nope.  What happened?! We can only go through the above sequence so many times before we totally lose our enthusiasm and self-confidence. We do everything right, but job applications keep going out with no prospects coming in. Why does this happen over and over again? On average, 72% of all submitted resumes are never seen by a human eye. Companies have started using something called application tracking systems â€" computer software programs designed to do all the heavy lifting for the HR department. These application tracking systems analyze all incoming resumes. They scan the information and award a score to each applicant based on how well they fit the job description. After ranking all the candidates, the highest scores will move on to the next stage of the hiring process. Everyone else is tossed on the trash heap. How can you ensure you are part of the 28% that moves on? Here are seven steps to write your resume and overcome application tracking systems: 1) Find your keywords: There are a lot of things that will make or break your application. However, one of the biggest factors is keywords. The application tracking system will specifically look for the keywords that were shared in the job description. These absolutely must be included. Applicants with tons of experience and all the necessary qualifications will be passed by if they didn’t include keywords. Get the job description out and find all the keywords. You’ll be looking for specific industry terms, abbreviations, acronyms, buzzwords, and jargon. Once you have a list of keywords from the job posting, go one step further. Find five other job postings that are similar to the one you are applying for. Check for key terms in those postings too. If you find new keywords that weren’t in your original list, include those in your resume too â€" just to be on the safe side. 2) Start with a blank page: Even if you already have a resume made, it might be best to write it from scratch. Basically, everything you have already done is probably wrong. First, fight the urge to make your resume look pretty. Don’t include images, borders, shading or anything fancy. The software won’t be able to read or understand these embellishments. If the system becomes confused, it may reject your resume just to make things simpler. Next, choose a computer-friendly font. Some fonts â€" Arial, Georgia, Impact, Courier, Lucinda, Tahoma, and Trebuchet â€" were specially designed for the web. Use one of those; they are your safest option. Lastly, make sure you haven’t used any special characters. Traditional bullets are fine, but everything else (like arrow bullets) must go. Remember, you don’t want to run the risk of confusing the computer program. Now that you have stripped everything down to the basics, go ahead and write a second version of your resume â€" a snazzy version you can give the interviewer when you meet in person. 3) Write the most important information at the top: Make sure your resume has your contact information. In fact, put it front and center. Include your phone number and email address in addition to your mailing address. Then, check your spam folder religiously. After receiving your resume, the application tracking system might send you an automated email with additional instructions. 4) Include only the most relevant information: Only include your past work experience, skills, and personal qualities that are relevant to this particular job application. Get rid of anything that is unrelated to this job posting; it will just be seen as filler. 5) Start adding keywords. Computers are smart. They can’t be fooled. Anyone who has played a game against “the computer” knows there is no way to cheat. Don’t try to fool the application tracking system with a big block of keywords. Even if this did work, would you want it to? Image what a keyword-stuffed resume would look like when it finally does make it to a human â€" totally unprofessional. A prospective employer will have no way of knowing you are the perfect candidate if all you supply is a bunch of keywords. Instead, add them to your resume naturally. A good way to do that is to take an active â€" not task-based â€" approach. Try this writing formula:  An action verb + a keyword + a fact or figure that resulted from your action For example: Implemented marketing strategies that increased page views by 74%. 6) Add other important words. Keywords from the job description aren’t the only words the application tracking system will be looking for. The employer might set the program to look for specialized or technical skills. Mention computer programs you are proficient in. Any industry strengths and competencies should be listed too. Use popular industry abbreviations or acronyms. You’ll want to make sure your work experience and educational background sections are beefed up too. The application tracking system might look for specific certifications or degrees. Mention job titles you’ve had, products you’ve worked with, and any professional organizations you’re a part of. 7) Edit and then edit again. Double and triple check your resume before sending it off. Try reading your document backwards; this will make your mind slow down and catch errors easier. If you are submitting your resume in an online form, copy and paste from a word processor. If you spell a keyword wrong, the tracking system won’t notice it. We hate to be the bearer of bad news, but you will have to wash, rinse and repeat this process with each new job position. Sure, there are some things that will be consistent from one application to another. However, each job will have a different set of keywords. Don’t get frustrated. Even if you’re fairly content in your job but especially if you’re not jealously hardly ever ends well. It’s an all too common scenario among recent graduates though, especially as the rush for employment and ‘success’ takes hold. It’s a feeling I know intimately. In fact, I spent the whole of my first year out of uni endlessly lusting over pal’s excellent careers. Unhappiness turned to envy I graduated three years ago and was totally unprepared for the adulting ahead of me. I’d loved university, it felt like a flash point in my life. I was successful, surrounded by inspirational people and truly felt like I’ve found my career path. In truth, I loved it so much I really didn’t want to leave. Graduation though, pays little attention to your views on the matter. Equally, the jobs market gives few hoots how you’re doing compared to your friends. As it happened, I did end up with a job in a matter of months. I’m sure it would have been many journalist’s dream job, but for me, it was so far removed from what I wanted to do and where I was in life, it just made me miserable. As I struggled through the year, my mental health rapidly deteriorating, I also started to notice something else I was becoming increasingly envious of my friends and course mates and their seemingly perfect lives. A widespread feeling among friends I’m not the only one either â€" the piling pressure of job hunting, postgraduate depression and the thought of moving back home is the perfect breeding ground for resentment. Mel, a recent Sheffield graduate, says the abrupt shift from uni to job-hunting made her feel even more jealous of her friends. “It’s hard when people get jobs very quickly,” she tells me. “It means university really is over and I’d say most recent graduates are still in denial about that. It feels like people are boasting when you hear about their successes, even though deep down you know that isn’t true. I’ve just got a job, but for a while the downer really got to me.” Similarly for Lisa, who graduated in veterinary sciences, things got awkward when her and her friends started applying for the same jobs. “I interviewed for a job with a friend, she got it and I got rejected,” she explains. “They called me a few weeks later and offered me another position, but there’s still an awkward tension because I’m now technically above her, but she was preferred at the first interview. We both made WhatsApp chats without each other to tell our friends, and we’re only just getting over it to be honest.” Moving forward It goes without saying that jealously doesn’t bode well between friends, and it’s a slippery slope from snide comments to irreparable rifts. However, identifying that you feel that way is the first step to moving forward. If you have a trusted, impartial pal to confide in, it’s worth putting your feelings out in the open, rather than bottling them up. We’ve all felt jealous at some point in our lives, it’s nothing to be ashamed of. Conversely, you might also find it helpful to talk more to your friends in jobs. None of our lives are as perfect as they seem on social media and talking to pals about their daily life will help you to understand the struggles they face too and appreciate their job perhaps isn’t to perfect at all. Perhaps the most important of all though, is to realise unhappiness comes from something in our own situation. Idealising others lives to the point of envy usually suggests theres something amiss ourselves. For me, it was the fact I hated the job I was in. It wasn’t the right gig, at the right time or even in the right place. For you, it could be any number of things, but once you pinpoint it, you can take steps forward. If you’re unhappy in your job, look at why. Is it something which can be changed or worked on, or should you consider moving elsewhere? Are you frustrated you’re not getting anywhere in the job hunt? Perhaps it’s time to cut down on job applications to focus on stand out, crafted submissions. Worried you don’t know which direction you’re going in? Take some serious time out to work out what makes you happy. Feeling jealous doesn’t just ruin friendships it also leaves you feeling miserable. Work out the root cause though, and you will be well on your way to sharing both yours and your friends successes. Once you’ve mapped out the specific environment of each team, it’s time to give them the communication tools they need to collaborate properly. Make sure you’re up to date on all their habits before you swap out the tools they use for communication and, by all means, talk with them about changing any software beforehand in case they’re happy with the one they already have. Nothing feels sourer than spending time and money on an upgrade that will actually set you back later on. Get rid of distractions Finally, you need to have a look at how your entire office works. If there are a lot of distractions, such as clutter or constantly noisy phones, it’s going to make an immense difference for the team if they’re allowed to work in peace and quiet. Make an honest attempt at mapping out the biggest distractions, eliminate as many as you can, and watch how the productivity increases almost immediately. You will never be able to get the team to the place they should be if they’re not able to focus on the task ahead of them. There is a fine line between keeping family/friends updated on your professional endeavors, and being downright pushy. But these are your friends and family, so kick it up a notch as Emeril says. For example, if you sell jewelry and have a couple of aunts whom you think might be interested in attending your next event, bring it up to them in a friendly way. But if they seem the least bit uneasy, do NOT push the issue. Sometimes its not worth trying to turn a friendship into a professional relationship, and vice versa. Or if youre uncle Joe knows someone in the field you are interested in stepping into, make sure he feels comfortable providing the referral before you press the issue. Be up front, let him know youd love to make the connection, but you also want it to be appropriate and comfortable for him. I always think being honest and up front is the way to go.
